Quick answer: Train according to guide for 2-1-1 (or the more fashionable 2-1.2-1.1) distribution. As for shooting, I use the following. If the shot quality is less than 45, don't bother. 45-64 train to 1.1 level, 65+, train to the 1.2 level minimum (I plan on training high quality shooters up to the Q/100, so a 100 Off player with 72Q I will train shot to 72)
Following up on that shot formula, the easiest way to calculate is to say if shot quality is < 45 don't train, otherwise use Off or Def * ShoQ/100.
Actually, now that I've explored this further and I see that my team strength is truly sagging in the Shooting department, I am going to train all of my guys in shooting regardless of Q based on the above formula. That should bring my Shooting strength in line with the other areas of development on my team.

After losing 9-0 and 10-0 , we finally put a few pucks into the net, tying the Momentum 4-4.
